Last week, Microsoft announced a new policy requiring employees to return to the office three days a week. Amy Coleman, the Chief People Officer at Microsoft, emphasized that the data shows employees thrive when they work together in person, stating, “when people work together in person more often, they thrive.” The rollout of this policy will occur in three phases, beginning in the Puget Sound area at the end of February 2026 and eventually expanding to other U.S. locations and international offices. Employees living within 50 miles of Microsoft’s Redmond campus will be expected to comply with this policy, while certain roles, including account management and consulting, will be exempt due to their need for flexibility.

During a recent town hall meeting, Microsoft CEO Satya Nadella highlighted that internal data showed employees who spent more time in the office reported higher “thriving scores,” a measure of how energized and engaged they feel at work. However, data from various surveys indicates that many employees prefer hybrid or fully remote work arrangements, with nearly half of respondents in one survey stating they would consider quitting if forced back to the office.

So you know my counter data is coming.  New data reveals that companies allowing remote work grow 1.7 times faster than those requiring employees to be in the office full-time. A report by the think tank Work Forward, in partnership with the Boston Consulting Group, shows that while many large companies are demanding a return to office work, smaller firms are embracing flexibility, with 67 percent offering full remote work options and 83 percent providing some degree of flexibility. This shift in workplace dynamics suggests that smaller companies are gaining a competitive edge by attracting and retaining talent through flexible work arrangements. According to Brian Elliott, CEO of Work Forward, flexible companies grow 1.3 times faster than their peers, as engagement levels rise and management practices improve when employees are trusted to work remotely. Despite the push from large firms for employees to return to the office, actual attendance numbers remain flat, indicating that many workers are resisting these mandates.

Why do we care?

So Microsoft says employees “thrive” when they’re back in the office three days a week. Funny thing is—outside data says companies that let people stay remote are growing faster, by a pretty big margin. Here’s the deal: big companies like Microsoft care about control and culture at scale. But you don’t have to play that game if you’re running a smaller IT services firm. Workers don’t actually want these mandates, and plenty are ready to walk if pushed. That’s your opportunity. Offer flexibility, build a culture that works remote, and you’ll scoop up talent while the giants fight with their own people. Just don’t forget—remote only works if you invest in how your team collaborates. Otherwise, you’re just swapping cubicles for isolation.
